Growth puts new demands on your leaders, your talent strategy and the systems behind them

The people practices that supported one stage of a business do not always hold up at the next.

As organisations grow, leadership expectations change. Talent decisions become more important. Succession planning needs greater discipline. Development needs to become more deliberate.

At the same time, People teams are often trying to build all of this while managing everything else already on the agenda.

I support growing retail and hospitality brands in two ways: through customised leadership development and fractional Talent support.

Both start with the same question: what does the business need from its people now in order to deliver what comes next?

LEADERSHIP IN MOTION

Leadership development should reflect the business that leaders are actually trying to lead

Off-the-shelf leadership programmes can cover useful topics, but they do not always address the specific shifts an organisation needs its leaders to make.

Leadership in Motion starts with your business context.

We look at where the organisation is going, what that will ask of leaders, and where stronger capability or more consistent leadership behaviours could make the biggest difference.

From there, I build a development approach around the priorities that matter most to you.

A flexible framework, built around five leadership themes

Leadership in Motion can draw on practical modules across five core areas:

Engage

Helping leaders build stronger relationships and influence across the organisation.

This can include stakeholder partnership, collaboration, storytelling and constructive conversations.

Perform

Helping leaders turn expectations into action and maintain accountability.

Themes can include defining success, setting expectations, measuring impact and giving feedback.

Align

Helping leaders create clarity when priorities compete and complexity increases.

Themes can include aligning priorities, simplifying complexity and making more joined-up decisions.

Adapt

Helping leaders respond effectively as the context changes.

This can include leading change, navigating uncertainty, continuous improvement and emotional intelligence.

Empower

Helping leaders create greater ownership and develop capability in others.

This can include motivating teams, developing potential and strengthening coaching skills.

The modules can be delivered as standalone sessions or combined into a broader development journey, depending on the organisation’s priorities.

Development that can flex around the organisation

The structure is intentionally adaptable.

Sessions can be delivered in different formats and at different intervals, depending on what works for the business. The existing Leadership in Motion framework is designed so modules can stand alone or be grouped into half-day and full-day experiences, with delivery paced around organisational need.

A broader programme might also include:

  • 1:1 or group coaching

  • psychometric insight where useful

  • line manager or stakeholder involvement

  • practical tools and resources

  • reflection and application between sessions

  • clear success measures linked to the business

The aim is to move beyond good conversations in the room and help leaders apply what they are learning to the work they are actually responsible for.

This could be the right support if...

  • Your organisation is growing and expectations of leaders are changing.

  • You want a more consistent leadership approach across functions, levels or locations.

  • Your current development offer feels too generic or disconnected from the strategy.

  • You need leaders to strengthen particular capabilities, such as collaboration, decision-making, coaching, feedback or leading through uncertainty.

  • Or you want to create a leadership programme that reflects your culture and business priorities rather than importing a standard curriculum.

What should be different by the end?

The goal is not simply for leaders to know more.

It is for them to lead differently in ways that support the organisation’s ambition.

That might mean clearer decisions, stronger cross-functional relationships, more effective delegation, better quality conversations, or greater confidence leading through uncertainty.

The specific outcomes depend on the organisation. The development is designed around those outcomes from the start.

FRACTIONAL TALENT SUPPORT

Senior Talent expertise when you need it, without another permanent hire

Sometimes the business has outgrown its existing Talent processes.

Sometimes the right processes are in place, but they are inconsistent, overly complex or no longer fit what the organisation needs.

And sometimes the People team simply needs more senior capacity to move an important piece of work forward.

I can join your organisation for 4–8 days per month (typically one or two days per week) to provide experienced, hands-on Talent support.

The arrangement is flexible and shaped around the priorities that matter most to the business.

Strengthen what exists. Build what is missing.

I can review existing Talent strategies and processes, identify where they are helping or hindering, and recommend practical improvements.

Where something does not yet exist, I can help design and implement it.

The work might include:

  • reviewing or creating succession planning approaches

  • strengthening talent review processes

  • facilitating calibration sessions with senior leaders

  • designing development frameworks

  • creating bespoke development plans for high-potential talent and identified successors

  • defining leadership behaviours

  • developing leadership and Talent strategies

  • reviewing the effectiveness of existing assessment or development approaches

The emphasis is on creating approaches that senior leaders can actually use, rather than adding process for its own sake.

Talent strategy only works if the business believes in it

A technically strong Talent process is not enough if leaders do not understand it, trust it or use it consistently.

That is why a significant part of this work can involve partnering directly with senior leaders.

I can facilitate conversations that improve the quality of Talent decisions, help leaders distinguish performance from potential, challenge assumptions and build greater confidence around succession and development priorities.

For identified successors or high-potential talent, I can also partner with leaders to create development plans that are specific to the individual and connected to the capabilities the business will need in future.

This could be the right support if...

  • Your organisation has grown faster than its Talent infrastructure.

  • Succession planning happens, but the quality or consistency varies.

  • Talent reviews feel subjective or do not lead to meaningful action.

  • You have identified future leaders but do not yet have a clear development approach around them.

  • You need to define what good leadership looks like in the context of your organisation.

  • Your People team has an important Talent agenda but lacks the capacity or specialist experience to move it forward.

  • Or you need senior support for a defined period without creating another permanent role.

What should be different by the end?

The goal is to leave the organisation with stronger Talent foundations, not create dependence on an external partner.

That means clearer processes, better quality Talent conversations, greater confidence from senior leaders and more deliberate development of the people the organisation will rely on in future.

Depending on the brief, it may also mean leaving behind frameworks, tools and ways of working that the internal team can continue to use once my involvement reduces or ends.

Not sure which kind of support you need?

The two offers can stand alone, but they can also complement each other.

You may need to strengthen leadership capability across a population while also improving the Talent processes that sit behind it.  Or the priority may sit clearly in one area.

On a discovery call, I’ll want to understand the business context, what has prompted you to reach out and what you want to be different. From there, we can work out whether the need is leadership development, fractional Talent support, or a combination of the two.
